Carrera developed a coaching program to bring early leadership competence to a team of enthusiastic but inexperiened managers.
The Challenge
An Australian-owned consumer goods and retail services provider had a team of new managers who were enthusiastic but underconfident. They had the capability to lead — but hadn't yet built the self-awareness, coaching skills, or structured approach to develop the people below them. The business needed to accelerate their readiness without pulling them out of the field for weeks.
What Carrera Delivered
The program began with behavioural profiling for each participant — an individual online assessment that mapped innate behavioural traits against the requirements of their role. Detailed debriefs with each manager and their line manager unlocked genuine self-awareness: natural leadership style, where confidence was high, and where development was needed. Each participant identified two to three development goals and the actions required to achieve them.
This was followed by a full-day workshop that connected each individual's behavioural profile to the coaching competencies their role demanded. Participants built live case studies around SMART goal-setting and GROW questioning for their own team members. The workshop closed with individual coaching sessions with a Carrera consultant — ensuring the learning translated directly into field practice.
The Outcome
Engagement and retention among the team members of program participants increased by 35% — a direct result of improved coaching and goal-setting from their managers.
One participant was identified through the profiling process as having strong senior leadership potential and was promoted into a leadership role with an accelerated development plan.
Several participants built strong enough coaching capability to appoint 2ICs, creating a second layer of leadership where none existed before.
Cross-team mentoring increased significantly, with senior participants taking on informal mentoring of more junior colleagues both during and after the program.
All participants reported significant improvements in self-awareness — with many describing specific 'a-ha' moments that led to immediate changes in behaviour and confidence.
