Building a Coaching Culture That Outlasts our Engagement

Consumer Goods. Leadership Development.

Carrera designed a four-part Coaching for Managers workshop series built entirely around the client's business context, culture, and language.

The Challenge

A category leader in the ANZ consumer goods market had a problem familiar to many businesses at scale: strong performers in individual roles who had been promoted into leadership — but without the coaching skills to develop the people below them. Pulse surveys and performance reviews were flagging the gap. The business needed more than a training day. It needed a shift in how managers led.

What Carrera Delivered

Rather than an off-the-shelf program, Carrera designed a four-workshop series built entirely around the client's business context, culture, and language. Delivered across multiple cohorts in 2024 and 2025, the program focused on the practical skills that actually move the needle in day-to-day management: coaching conversations, active listening, meaningful feedback, career development discussions, and goal-setting using the FUEL and GROW frameworks. Workshops were cross-functional by design — mixing functions and seniority levels to break down silos and build shared language around performance. Participant guides and workbooks gave leaders tools they could use back in the field from day one.

The Outcome

The results were measurable and immediate:

  • Every employee in the business now has a regular career coaching conversation with their manager and an Individual Development Plan with SMART goals — a structural change that wasn't in place before.

  • Cross-functional feedback conversations increased significantly — and became noticeably more open and comfortable across departments.

  • Internal mobility accelerated: the program directly contributed to multiple internal promotions and several lateral moves designed to broaden leadership capability.

  • 98% of participants said they were confident applying the learnings to their day-to-day roles. 99% reported a greater understanding of how to coach their teams to higher performance.

  • 98% said they would highly recommend the program to peers at a similar level.

The Coaching for Managers Program has become a cornerstone of the business's leadership development strategy. It is now embedded as an ongoing capability investment, with plans to expand the approach further in 2026.
